Generational Differences at the Workplace

The article that I have chosen for my assignment is called â€Å"Generational differences in the workplace: personal values, behaviors, and popular beliefs. † It was published recently in the Journal of Diversity Management. The main purpose of this paper was to identify the most significant differences between three generations of present employees: Baby Boomers, Gen X and Gen Y, using popular and academic literature. These differences were then analyzed using the results of the Rokeach Value Survey, which included 5057 interviews with people from every group. According to the results, the information received from the research was very similar to other widely-spread opinions on this topic. The differences found between these three generations were quite typical and this implies that managers have not only to remember about such age-specific diversity but put a lot of efforts to be able to successfully hire and retain employees from every above-mentioned group. People from these generations usually see the world in a very different way as they have been influenced by different factors during the age of making up of their personality. That is why they should be managed in specific ways, adjusted to their core values and desires and some of the possible ways are considered in the closing part of this article. Main part: According to Manheim (1953) a generation can be defined as a group of people born and raised in the same general chronological, social and historical context. Nowadays, many companies are faced with challenging problems concerning the rising amount of conflicts in the workplace between people of different age. This is one of the obstacles of the generation diversity, that should be treated very carefully as it has an enormous impact on the social life of any company. The article offers us a survey conducted among 5057 employees of various age in order to understand the principal distinctions between three generations, to better realize their core values, beliefs and expectations from life and, what is more important for the employers – their expectations from their jobs. As it was already mentioned in the Introduction these three generations are the Baby Boomers (born 1946-1964), Generation X (born 1965-80) and Generation Y (born since 1980). Baby Boomers present the largest group of employees nowadays. These are people who mostly rejected their parents' values in their earlier years. According to Loyalty Factor President Dianne Durkin â€Å"They invented work as self-fulfillment and proving themselves, and have defined themselves by their careers† (ref. â„â€" 4). Usually they can be described as self-absorbed, loyal and competitive workaholics. They usually have leading roles in the company, holding top-level management positions. In addition to this they are competent, effective but usually have quite conservative type of thinking and do not like to accept any changes. Generation X people are mostly very confident and independent, as the environment where they were brought-up had changed a lot. These children usually came home after school alone as their parents were working the whole day. And this was one of the main factors that led to the creation of a freedom-loving and self-reliant generation. According to the article â€Å"Managing Different Generations at Work† (ref. â„â€" 3) these people view work just as a job. They work to live, not on the contrary and they want to balance their lives. That is why they need to be given freedom and autonomy, maybe some support, but not the guidance. A clear mission and well-defined goals should be created for Xers. They are very cynical by nature and are usually not concerned with the words like loyalty and trust that is why they tend to change jobs very often. Probably the most interesting generation of these three is the last one – Generation Y, as these young people represent the future. This generation was brought-up on computers, internet and TV programs. They are optimistic, realistic, globally aware and easily accept diversity and innovations. According to the article â€Å"Get ready for a new type of worker in the workplace: the net generation† by MarkL. AIch, Ph. D (ref â„â€" 6) the members of the newest generation hold respect for people who can demonstrate expertise and knowledge, but not just thanks to someone’s rang or age. They are more interested in utilizing their expertise and skills, want to participate in decision making and have a need to collaborate and to establish an interconnectivity with others. This may also be confirmed by the article â€Å"Managing Generation Y† by Rick Weber (ref â„â€" 12) where he states that these people feel great about themselves. And when you think about how to prepare the next generation to move into leadership roles they are already thinking about buying the company. They also want to learn from others, because they are curious. So the best way to retain these young talents is to spend time in guiding, directing, and supporting them, and giving them the wisdom they cannot get from anywhere else. It is interesting to see some peculiarities in the results of the Rokeach Value Survey mentioned in the given article. According to its results, Family Security and Health are on the first two positions for every generation. Freedom is very important for both X and Y generations, but is quite insignificant for the Boomers. Gen X’s value for pleasure is higher than others, and Gen Y ranked Independence much higher than two other generations. Other significant differences in ranking preferences include Open-mindedness which has a very low position in the Boomers’ rank. As we can observe now, the results from the survey correlate strongly with a general description of every generation. Thus, we can state that there are some typical differences between Baby Boomers generation, Generation X and Generation Y which should obviously be taken into account by the managers who have to deal with employees from these various groups. They need to know what their workers want, what they need and how to occupy them as this is essential for the successful and effective work of the whole company. Implications: For sure, there are many challenges created by having multiple generations in the workplace, but if the correct approaches could be found, the goal of creating an efficient, effective and sustainable business model that uses the best qualities within each of the three generations can be achieved. Baby boomers are characterized as loyal hard workers usually taking high positions. They can be probably motivated by money, promotion options and social approval. Referring to the article â€Å"Managing Baby Boomers† by D. Quinn Mills and Mark D Cannon (ref â„â€" 8) this generation can be attracted and motivated by several approaches. First, it is important for managers to be sensitive to employees’ needs and interests and provide the variety of challenges and experiences to keep the job interesting. Another good tip is to treat them as professional because Baby Boomers usually consider themselves professionals and want to be respected for their individual skills. They like to have responsible tasks and have opportunities for further development. Some other steps could be to create individually oriented reward system, to provide opportunities to develop relationships adopt a more participative management style and try to reduce conflict through understanding. The distinctive features of Generation X are their independence, self-reliance and lack of trust. That is why managers should try to make their work more meaningful and fun. According to the article â€Å"Managing our future: The generation X factor† by Gary O’Bannon (ref â„â€" 9) managers need to support Xers’ style of thinking, learning and communicating, and respect the unique perspective they bring to the workplace. Maybe Xers should be granted more day-to-day autonomy and enough creative responsibility to imagine problems in their own terms. Here I would like to give an example of a global management consultant company Accenture (ref. â„â€" 11) that realized how time flexibility may significantly increase the level of satisfaction of their workers. For that reason they introduced an idea of Future Leave which gives the employees a possibility once in three years to take 1 to 3 months of self-funded sabbatical and use it as they wish. Some similar steps may be undertaken to satisfy Generation X’s necessity in independence, because it gives them time to rethink their values and feel more comfortable and appreciated. The Generation Y is raised on computers and constant changes in the world. Therefore they need to satisfy their high ambitions, curiosity and need of innovation. Referring to the article â€Å"The Net Generation Takes the Lead† (ref. 10) the trend in the companies should be toward networks, not hierarchies, toward open collaboration rather than command, toward consensus rather than arbitrary rule, and toward enablement rather than control. Learning has to be part of work and these people should always be given the possibility to offer new ideas, to innovate. They should be given interesting and challenging tasks, and in addition to this their opinion should be appreciated as they will never stay in a place where they do not have right to participate in decision-making and add value in the future of the company. However, simply because people are from same generation does not automatically mean they will all share the same generational characteristics. That is why managers should treat every person individually, based on who this person really is, but not on whom he or she should be according to their belonging to any kind of groups or generations. Only doing that way, the company will be able to manage diversity in a right way.

Ethical conduct and the work environment -Apple Inc Essay

Ethics defined is simply principals of right and wrong, or good and bad. Many people believe that ethics are personal, religious and social behaviours, but this is not the case. In today’s business world ethics are critical to the work environment, as all members of organisations follow a framework including public acceptance, policies and procedures which are generally guided by law. Business ethics are moral principles that guide the behaviour of and within the organisation the importance of business ethics is more important than ever in today’s society. To operate in a moral and ethical manner is essential for the company to further benefit in the future to come. The code of conduct is designed by the company to utilize integrity based decision-making and to achieve satisfaction for the organisation internally and externally. Working in an ethical manner benefits the organisation through the satisfaction of their employees, investors and customers (Global Post, 2013) . But ethical practises go beyond the expected morals in an organisation. In this day and age businesses are more willing to make an impact on their community by giving to social programs, investing in developing countries and lobbying for political change (Udemy, 2013). It’s important that all businesses strive to achieve higher standards of ethical and morality for future generations. Apple Inc. is a multinational American corporation which originated on 1st April 1976 by Steve Jobs, Steve Wozniak and Ronald Wayne. Apple designs and manufacturers’ electronics, computers and software, the most popular hardware products are Macintosh including the iPod, the iPhone and iPad. With 284 retail locations across 10 different countries Apple is the largest technology organization in the world. Apple’s code of conduct states; ‘Apple suppliers are required to provide safe working conditions, treat workers with dignity and respect, act fairly and ethically, and use env ironmental responsible practises where ever they make products or perform services to Apple’(Apple Inc. 2014). Unfortunately Apple has disregarded some of their ethical standards and caused big ethical issues for the company 2011 Apple was criticised and the issues caught the public eye for appalling ethics through forced overtime, child labour and other inexcusable working conditions in their manufacturing factories in Southern China, operated by a manufacturing company Foxconn (Wopschall, 2013). Poor work conditions and high suicide rates of Apple employees in Southern China shortly leaked to  the public. This publicity shocked many and Apple then vowed ‘to clean up their supply chain’ (ref). As a result Tim Cook, Chief Executive of Apple implemented processes in place to control the working conditions and improve constraints in the factories. Apple the technology giant has now given Pegatron a contract for manufacturing goods due to the high volume of product demand. With negative public criticism surrounding Foxconn Apple is veering away from the unethical conduct that went on. Sadly once again there have been cases of similar activity in Pegatron’s factories. In 2013 an undercover investigation took place by China Labor Watch (CLW) from March until July. There were many interviews conducted with workers outside the factory which released information regarding the factories violations. The investigations where undertaken at three factories Shanghai, Riteng and AVY, all three factories included a total of about 70,000 workers. The investigation identified ethical standards that were being breached, as workers were earning approximately $1.50 per hour ($268 per month) which is not sufficient funds to live on; this has led to working overtime with 11 hour days, six days a week (total 66 hours per week) with majority of the time spent standing up. China’s law confirms 49 hours per week is the limit of working hours and overtime is limited to 36 hours and must be paid correctly (CLW, 2013). Apple were trying to cover this by forcing workers to sign forms indicating that overtime hours were less than what they were (CLW, 2013). In addition pregnant woman were working these absurd hours, effectively breaking Chinese laws that restrict employers to ask pregnant woman to work more than 8 hours a day. In the Pegatron factories there were over 10,000 underage and student workers aged between 16 and 20 years, they were placed in the production rooms alongside the adults completing the same job, although being an intern (student) the wages lessened due to school deductions whilst other underage workers didn’t receive payment on time (CLW, 2013). Many of the underage workers whom were under 18 years were hired through third party agents; this made it easier getting through the recruiting process. Child labor is inappropriate and should not be tolerated we are in the 21st century and for many years had activists working to eliminate slavery. There are no exceptions and for such a large company like Apple this unethical behaviour is unacceptable. The factories provide dormitories for workers due to the long hours which cost $19.65 per month  for an eight person dorm. Founded through investigation by CLW the dormitories housed 8-12 people, the rooms were dirty and crowded, and the bathrooms and urinals were very unhygienic. In the shower blocks there was two dozen showers shared between hundreds of workers (CLW, 2013). After a long day of hard work these workers didn’t have much to look forward to other then a line up for a quick cold shower. Sadly workers had little ability to push for better conditions because they did not know how independent unions functioned (NY Times, 2012). CLW revealed the number of violations in Apples supply chain, a total of 86 labor right violations, 36 which were legal and 50 ethical. The investigation that took place only last year 2013 released what violations were occurring inside the factories; dispatch labour abuse, woman’s rights violation, underage labour, contract violation s, insufficient training, excessive working hours, insufficient wages, poor work conditions, poor living conditions, labor health and safety concerns, abuse by management and environmental pollution (CLW, 2013). Throughout pegatrons factories International and Chinese laws have been continuously broken, not only have Apple been breaking these laws but breached their own standards. In their social responsibility code of conduct ‘Apple requires its suppliers to operate in accordance with the principals in this Apple supplier code of conduct and in full compliance with all applicable laws and regulations’ (Apple Inc. 2014). As proven a business’s greatest asset is their employees no matter where you stand in the hierarchy everyone still plays a part so all should be appreciated equally. Workers abide by organisation policies and procedures and will perform in an environment with integrity and strong ethics, and will not take advantage if they have pride and believe in what they are doing. How can you expect the workers to perform to the best of their ability if they are taken for granted and depreciated. These large factories find ways to reduce expenses by cutting corners, pushing employees to work longer and faster, and replacing chemicals with cheaper alternatives. So far the end result for the workers has been unfair and unethical. When new products are released such as the Apple iPhone 5, more pressure is put on the manufacturing chain. Apple sold 5 million iPhone over one weekend and sold approximately 10 times the amount by the end of the quarter (Wopschall, 2013). This demand was high because of the volumes of product needed resulting in employees forcing themto work faster and longer, and within these factories employees will be replaced at the drop of a hat if they lack efficiency. The violations don’t stop there as Apple continues manufacturing, environmental and safety standards are being breached. Apple was contacted by the Institute of Public and Environmental Affairs (IPE) due to their poor environmental performance. Apple was asked to increase management of their environmental performance of factories in its supply chain. There were major concerns which needed observation and attention as they were chronically out of compliance with the environment regulations (Udemy, 2013). The factories were discharging toxic metal like copper and nickel, breaching international safety standards, ignoring health concerns and disposing hazardous waste incorrectly (Udemy, 2013). Once inspections started more problems rose with storing and handling of hazardous chemicals and the disposing and recycling wasn’t up to standard by law. Stated on Apple’s website is a list of efforts to manage the environment performance of its suppliers, which includes greenhouse gas emissions and removing of toxic substances. Apples code of conduct has detailed rules to control hazardous substances, solid waste, water-waste and air emissions (Apple Inc. 2014). Failing to comply with these rules as Apple has not prevente d pollution. Part of the manufacturing process for the iPhone and iPad uses high density PCB fabrication which requires a lot of power and water to produce, the chemicals etching the laminate can result in environmental violations due to the large quantities of air and water pollution (Udemy, 2013). Apple’s environmental responsibilities should be abided by, also noted by IPE Apple doesn’t have an actions productivity review to record their suppliers environment performances. With no legitimist records you are unable to evaluate processes and implement improvement and change. Ethical issues in Apple factories and ongoing public criticism it’s time for Apple to address the problems properly, not just a quick fix. Over the last three years Apple has made efforts and small improvements to better working conditions for their employees. However the work environments still remains unhuman and proven through investigations which only took place last year there is still a lot of corruption occurring in these factories where standards are breached. The excessive hours of overtime workers are doing needs to be managed and controlled with strict working hour limits, once reach the  overtime limit employees are unable to continue working overtime. In research overtime constraints were implemented but were not followed up and controlled. New policies and procedures should be implemented in all factories with regular inspections to ensure employee’s conditions are of appropriate standards and abide with China’s Legislation. This of course leads to better pay rates so workers can survive without feeling the need to work ridiculous overtime. Also it’s very important that Apple make efforts to minimise illegal underage workers, understandably the factories will always have young workers through internship s. However it’s Apples responsibility to manage their students offering opportunities and work experience, therefore I believe constraints should be put in place to limit the number of internships accepted in the factories at one point in time. Apple needs to create a strategic plan to clean up the factories inside and out, to improve environmental practises and develop factory cleanliness. Looking at the staff quarters is a good start to this process, what can be improved at low cost like general hygiene in the rooms and bathrooms. Assessing the number of people living in the quarters as it’s essential to track and not overcrowd the rooms. Future development or renovations to improve comfort, having enough shower blocks and bathroom facilities to accommodate the number of employees living in. If the standards are lifted not only in the staff quarters but also the factories this will provide workers with more pride, therefore staff will be happier and perhaps less turnover will occur. All over the world organisations and individuals have been working towards environmental sustainability to better our future. Reasons for implications of laws and regulations are aimed at safe and ethical use and disposal of all hazardous substances. Apple needs not to ignore the fact that their suppliers are not working in alignment of their environmental responsibility. What is restricting the factories to improper disposal of hazardous waste and recycling, there is no excuse for the factories to dispose and recycle incorrectly as all organisations have responsibilities. If the original processes of reaching environmental standards isn’t working. Then clearly it needs to be updated and if new infrastructure needs to be implemented then so be it. Apple should be portraying a positive influence on environmental sustainability. Especially because people all over the world are buying their products with promises by  their attainment of values that Apple as a company exceed customer expectations which goes beyond the hardware you purchase from a store. The importance of ethics in the business world is following moral principles and adhering by the code of conduct as founded through investigations Apple has displayed some appalling ethical behaviour, pursuing child labor, working overtime, breaching environmental standards and other excusable conduct. Making changes is not going to happen overnight, but with ethical decision making and focus towards morality, Apple will be on the right track to implement a better working environment internally and externally. Training should be pursued for employees to gain a greater understanding of what ethical standards and behaviours are expected under the Apple code of conduct. If consequences are in place for workers who breach the code perhaps this would give them more incentive to follow the ethical and moral pathway that apple has perceived. Along with Apple organisations around the globe they must pride on ensuring ethical standards are included in their policies and procedures and align with legislation. This will promote and educate people on ethical standards and ensure sustainability is achieved. Being Brought from Africa to America

Deonca Pierce ENG 350 American Literature I 2 September 2011 Response paper 3: â€Å"On Being Brought from Africa to America† To the literary world, Phillis Wheatley is recognized as the first black American poet (Archiving Early America, 2011). At the young age of seven, Phillis Wheatley was stolen from her homeland of Africa and sold into slavery to John Wheatley becoming the personal slave servant to his wife, Susannah Wheatley. She was taught to read and write English as well as the study of Latin and English literature. Due to this advantage, she began to write poetry that encompassed her Christian faith, her abduction from Africa and learned histories. (Woodlief, A. ) One of her most notable poems is, â€Å"On Being Brought from Africa to America†. Within this poem, she utilizes words that can have the reader perplexed wondering if she was fully cognizant of the time and her status, a slave. In this poem she employs many words, there true meaning hidden within the text, which gives way to her knowledge and understanding of self and surroundings. It reads: ‘Twas mercy brought me from my pagan land, The use of this phrase can be interpreted as being taken from a land void of Christianity and being delivered into the Christian faith. Taught my benighted soul to understand That there’s a God, that there’s a Savior too: †¢The word benighted means to be in a state of moral or intellectual darkness. This represents her once lack of knowledge and faith before becoming a slav e. Once I redemption neither sought nor knew. Some view our sable race with scornful eye, â€Å"Their color is a diabolic dye. † †¢The color of sable is a very dark shade of black fur that is considered valuable and alluring. In contrast, she references to it being a diabolic dye impresses upon the negative thoughts and feelings of others toward her race and status. Remember Christians; Negros, black as Cain, May be refin’d, and join th’ angelic train. (Phillis Wheatley, AEA) †¢The last two lines points to state that Christians are treating their fellow man Negros, Blacks in the same manner as Cain treated his brother (NKJV, 11), void of regard, love or acceptance. Furthermore, that as Christians all, black and white can come together as one, knowing the Savior. Phillis Wheatley understood her burden and her blessing. Giving glory to God as well as accepting her fate not being ashamed but rather thankful for the negative cause that turned into a positive effect for her. Lambert and Lines (2000) define assessment as â€Å"the process of gathering, interpreting, recording, and using information about pupils’ responses to educational tasks. † While this is an acceptable definition of assessment (as regards an educational definition), Graham Butt (Into Teaching: Part 2) expands on this definition by proposing that assessment has four main roles within teaching and learning. Firstly, it provides feedback to teachers and students about each child’s progress in order to shape their future learning (a formative role). This is very similar to the diagnostic role of assessment in pin-pointing the precise cause of a child’s difficulty. The second role of assessment is that it provides information about the level of students’ achievements at a particular point, for example at the end of a school year or at the end of a Key Stage (a summative role). The third role of assessment is as a tool by which selection by qualification can be achieved (a certification role). Throughout most of the 1950’s and 60’s there was a strong push by Black Americans to end their unfair treatment in America. Two main groups during this time were working on this problem. The NAACP and the Nation of Islam were two main groups working on and poised to solve this very dilemma. Despite trying to solve the same crisis their ideas on a solution were very different. Since their views were varied, people in turn had different views on which group they would become associated with. This inspired many writers to publicly display their beliefs on the issue. In â€Å"Down at the Cross,† Baldwin displays favor toward the methodology of the NAACP in the Civil Rights Movement because of their beliefs in the American system. Even though he was partial towards the NAACP he still believed in some of the teachings of the Nation of Islam especially in their views of keeping Black pride and Black values. These notions lead to the fact that Baldwin seeks a mixture of these two factions. The NAACP made many strides in America to help integrate Whites and Blacks. This group’s main method of mixing the races was through the legal system. The path they picked caused many issues with Baldwin and one he perceived is that â€Å"very few liberals have any notion how long, how costly, and how heartbreaking a task it is to gather the evidence that one can carry into court, or how long such court battles take.† (Baldwin 320). So not only is it hard on the pocket, but Baldwin believes â€Å"there is no reason that Black men should be expected to be more patient, more forbearing, more farseeing than whites; indeed, quite the contrary† (Baldwin 321). One can see that Baldwin felt that the NAACP’s methods were slow and that the Black man should ... ...d in this way everyone in America can become part off this greater whole. Things Fall apart - The Clan's Beliefs and Christian Beliefs There are many differences between the Clan's beliefs and Christian's beliefs. This is illustrated on pages 126-129, in the mention of `the one true god.' Both the tribe and the Missionaries have different perceptions on who this one true god is. The clan has trouble understanding the Christian beliefs as they have lived a tribal existence for so long. They have only ever been aware of their own culture, which makes it hard for them to adjust to the ways of the Christians. On arrival, the missionaries barely understand the tribe. They have very little knowledge of the cultural beliefs or rituals that the tribe revere. It seems inappropriate that they are willing to declare that the villagers' beliefs are false. "He told them that they worshipped false gods, gods of wood and stone." They don't even acknowledge that this too is a successful community, which works well under its method of religious law. They take it upon themselves to change the religion or `make it civilised', not respecting the fact that maybe the villagers were already content with what they had. The missionaries believe in one supreme god. This god is the 'creator of all the world and all the men and women who inhabit the Earth'. They believe that all men go for judgement before him when they die, and that all men who worship `false gods of wood and stone' would be thrown into a fire `that burned like palm oil.' If the lord saves their soul from sin they will have eternal life in heaven with god, who is also eternal. They bury the body of the deceased in the ground, but believe their soul goes up to heaven if they have accepted the lord in their heart. The missionaries believe that Christianity is the only right religion, why else would they be so intent on conversion and spreading the word of Jesus Christ? This creates conflict with the tribe, as the Clan are content with their way of life and do not wish to change. The Clan has a different perception when it comes to the gods.

First is practicability, how is something practicable? By definition, something is practicable if it is capable of being done or put into practice. For example, merely cleaning our surrounding, such as bedrooms or workplaces and organizing our things are already practices used in Feng Shui.Most of the tips or advices given by Feng Shui are being done in our daily life anyways, so it becomes easy to apply and can be done naturally. So therefore, yes, Feng Shui is practicable. Second is usefulness. Feng Shui is useful since not only does it help improve our surroundings, but also helps improve our health and our environment’s appearance. For instance, throwing out the garbage and things we don’t really need, this itself is already a first-step to maintaining a healthy household.As for the environment’s appearance and well-being, Feng Shui helps improve it through maximizing space, resources and by â€Å"bringing life† into the room. The teachings include how to position the furniture s, how to pick colors to suit the location, which colors go with each other, what lighting to use, and even to incorporate plants in the room. Perhaps a plant or a fountain would be added in the proper locale to increase wealth and prosperity.The location of the CEO's office, positioning of desks and/or cash registers, and the shape of the overall office or building are some factors to evaluate.
